Using Skills to Transform Learning and Development for Food Manufacturing with Lexonis

The Challenge

Our food manufacturing client was growing through
acquisition and needed a clear view of capability across
the organization – enabling jobs to be matched to
strategy to improve their current effectiveness and
enable future growth.

At the time, they tracked capabilities on spreadsheets
but had no technology to make them easy to use.
They also lacked the specialist expertise required to
define capabilities (or competencies), build useable
frameworks from these definitions and then map those
to job roles.

The Solution

To address these challenges, our client initially adopted Lexonis Essentials, a skills management software service, complemented by Lexonis consulting services, to make the most of the technology, putting in place the essentials of skills management best practice.

Working with the organization’s subject matter experts, Lexonis consultants helped to define capability definitions and benchmarked them for a range of jobs. Our client then used additional elements of the Lexonis TalentScape version of our software and took employees through a skills self-assessment and validation process.

With this information, our client was then able to put the data to work, highlighting areas of capability strength and gaps to enable planning for the future. Some functions matured faster in using this data. They mapped a considerable amount of existing learning and development (L&D) resources to roles within their academy.

Nearly all functions and European locations benefited from the depth of Lexonis’ capability reporting, which exceeded anything available from the previous, spreadsheet-based approach.

The Results

For the first time, our client was able to get a clear view of capability across the organization and report on it in fine detail. The impact on L&D was considerable: by mapping existing content to capabilities departmental L&D budgets were optimized, as most functions moved from formal training delivery to an agile, self-service approach that enabled a more cost-effective use of resources and faster content development.

Another, less predictable impact was the reaction of individual employees. They were able to see that building core skills enabled vertical and horizontal career moves within the organization.

The Future

The work has also enabled our client to transition into a new HR system, where capability data continues to support career planning and pathways, smarter linking of development goals, planning and activity for individuals in the client’s learning management system.
